<p style="text-align: justify;"><strong>• ¿Qué es y qué conclusiones arroja el Barómetro del Liderazgo 2017 que se ha presentado en la Jornada?</strong></p>\n
<p style="text-align: justify;">El Barómetro Nacional de Liderazgo Estrem 2017 nace con la intención de ser una herramienta para impulsar el liderazgo transformador en España. Nuestra intención es aportar conciencia y reflexión sobre cómo estamos viviendo el paso de Manager a Líderes.\u{A0} Para ello lanzamos en el mes de mayo un cuestionario estructurado a nivel nacional con la intención de conocer la opinión de empleados y operadores y personas sin responsabilidad de colaboradores a su cargo, qué opinaban sobre los líderes de sus empresas. Creemos que es importante tener un punto de referencia.</p>\n
<p style="text-align: justify;">La principal conclusión del Barómetro de Liderazgo Estrem es que tenemos en las empresas más managers que líderes. Hoy en las empresas tenemos más MANAGERS gestores centrados en la asignación de recursos en la\u{A0} planificación a largo plazo y en desarrollar una estructura\u{A0} para\u{A0} organizar a las personas con\u{A0} objetivo de eficiencia en las\u{A0} operaciones, ocupados en asegurar que los\u{A0} comportamientos no se\u{A0} desvían de forma significativa\u{A0} de lo planificado para atenuar el riesgo ( cosa que pueden que inhibir la creatividad y el aprendizaje), que LÍDERES capaces de crear e impulsar una visión, estrategias, y un “diseño” de cómo aprender a conseguirla; líderes que se aseguran de que los equipos\u{A0} comprenden y aceptan el reto de la visión, impulsan la “Arquitectura de Equipos” los valores compartidos\u{A0} de la visión, el compromiso\u{A0} hacia el logro y apoyan en los\u{A0} esfuerzos para conseguir\u{A0} alcanzar la visión compartida,\u{A0} con “Inspiración y Energía”.</p>\n
<p style="text-align: justify;">Y esto nos supone una dificultad a la hora de liderar cambios. Pensamos, y el Índice de Gestión del Cambio del CEG lo corrobora, que las principales barreras y palancas de cambio tienen que ver con las personas como factor crítico de éxito. De hecho, creo que en la mayoría de foros y de literatura de liderazgo del cambio se habla y se plantean estrategias de cómo aprender a gestionar las personas “resistentes al cambio”. A mí me gustaría cuestionar y plantear el siguiente desafío a los líderes, la cuestión es “¿Qué ocurre cuando un líder creíble para su equipo plantea un reto? ¿Le siguen?\u{A0} Y, si en vez de pensar en personas resistentes al cambio, pensáramos hasta qué punto nuestro equipo de líderes (yo incluido) somos creíbles…” Los datos del Barómetro de Liderazgo en este sentido para mí son demoledores: el\u{A0} 70% de los encuestados no percibe a su jefe como un líder creíble\u{A0} y que cumple con sus promesas, y un 60% cree que no cumplen con sus compromisos. Un desafío implica tener un QUÉ inspirador y un CÓMO que no se sabe, que debemos aprender. Para mí, éste es el mayor problema, cualquier cosa que plantee un líder en estas condiciones, va a ser cuestionado y percibido con desconfianza.</p>\n
<p style="text-align: justify;">Y esto me lleva a una pregunta, si mi equipo de mando no lidera. ¿Quién está liderando mi organización?</p>\n
<p style="text-align: justify;">Además, se les percibe en una gran mayoría como incoherentes, irresponsables y poco fiables a la hora de cumplir sus promesas.</p>\n
<p style="text-align: justify;"><strong>• ¿Por qué resulta imprescindible la transformación en el líder de una organización?</strong></p>\n
<p style="text-align: justify;">Parece que nadie está dispuesto a esperar, clientes, competidores, proveedores, tecnología, nuestros equipos... todo va muy rápido. Vale este esquema para ver cómo ha cambiado la velocidad a la que viaja la información en los últimos años. Si en el año 2500 a.C la información viajaba a la velocidad del caballo; en el año 1850, en la época de Napoleón, las noticias no habían mejorado sustancialmente y en los últimos 100 años, la vida ha pasado a ser “en directo”. Hoy <strong>podemos vivir la vida de cualquier parte del mundo “en directo”,</strong> al instante, y esto tiene un impacto en nuestra vida. Y, a esta velocidad, ¡nadie está dispuesto a esperar!</p>\n
<p style="text-align: justify;">Parece claro que la gran mayoría de las personas estamos de acuerdo en la necesidad de cambio en las organizaciones, de hecho, un 54% de las personas que contestaron en el Índice de Gestión del Cambio del CEG tenían previsto hacer cambios a c/p, mientras que los encuestados opinan de manera absoluta en un <strong>90%, que el entorno y la situación obliga a cambiar.</strong> También que los cambios no son del alcance requerido en un 80%, quedando una sensación de que en la empresa siempre se hacen las cosas de la misma manera, en un 69%. Está clara en las personas la necesidad de cambiar, aunque no se hace lo suficiente por los líderes.</p>\n
<p style="text-align: justify;">La cuestión entonces es ¿Quién va a liderar ese cambio? Parece que hoy los encuestados perciben que los líderes en general no aceptan ni promueven los cambios (73%), y que tienen\u{A0}\u{A0} poca predisposición a salirse de lo establecido. Esto se refleja en una escasa capacidad de manejar a sus equipos en la gestión de los cambios. Estos datos nos inducen a pensar que<strong> la percepción sobre los líderes es que no están preparados ni son el ejemplo para liderar los cambios.</strong></p>\n
<p style="text-align: justify;">En este momento pensamos que en las organizaciones necesitamos evolucionar nuestras competencias de liderazgo. En el Índice de Gestión de Cambio del CEG, uno de los datos a destacar es que los encuestados destacan en una gran mayoría sobre la necesidad de desarrollar nuevas competencias de liderazgo y gestión del cambio entre los líderes. Desde mi punto de vista, la hipótesis que manejamos es que <strong>tenemos más MANAGERS QUE LÍDERES</strong> en nuestras empresas. Creo que durante años no le hemos prestado la atención suficiente al liderazgo emocional de las personas ahora no tenemos la suficiente capacidad de liderar.</p>\n
<p style="text-align: justify;"><strong>• ¿Puede llevar a confusión en una organización un estilo de liderazgo que cambia?</strong></p>\n
<p style="text-align: justify;">Creo que el estilo de liderazgo no tiene por qué evolucionar mucho de un año a otro. Nosotros disponemos de un estilo de liderazgo basado en las investigaciones y aportaciones de los más destacados autores e investigadores internacionales del mundo del liderazgo transformador y existe un amplio consenso en las cualidades básicas del líder. Es más, para nosotros, en el futuro a <strong>los líderes nos van a valorar (y pagar) por lo que seamos capaces de inspirar, impulsar y crear</strong> más que por nuestros conocimientos técnicos sobre nuestro ámbito de responsabilidad.</p>\n
<p style="text-align: justify;"><strong>• En el proyecto de transformación de una organización ¿En qué momento y situación se sitúa el liderazgo y el liderazgo de quién?</strong></p>\n
<p style="text-align: justify;">Para mí, un proyecto de transformación necesita el liderazgo del Manager Director de la empresa/organización. Sin la inspiración, el ejemplo, el apoyo, el convencimiento y la determinación del máximo responsable de la organización, un proyecto de transformación tiene pocas oportunidades de salir hacia delante. Y no todos los MD tienen claro que el cambio empieza por ellos mismos. Me gusta esta frase: “There is no super pill to move from manager to great leader. Becoming an inspirational leader is an experimental growth process that requires patience to compound over time. It is an emotional journey of getting to know yourself far better as you simultaneously help your enterprise and the people working within it collectively grow”.</p>\n
<p style="text-align: justify;">“El liderazgo es la capacidad de transformar la visión en realidad”, dice W. Bennis.\u{A0} Según demuestra la neurociencia aplicada al liderazgo, “El equipo inspira lo que el líder transpira”. La cuestión es ¿Qué es lo que transpiramos a nuestros equipos? ¿Pasión? ¿Integridad? ¿Ilusión? El Barómetro de Liderazgo 2017 Estrem nos aporta los siguientes datos:</p>\n
<p style="text-align: justify;">Menos del 30% de los encuestados perciben que están liderados por personas que consiguen que todos, individuos y sus equipos, vayan en la misma dirección. Todavía es menor el porcentaje de los que consideran que consiguen que sus equipos perciban la aportación de su trabajo a los objetivos comunes. El compromiso en equipo se demuestra cuando prima los intereses del equipo por encima de tu interés individual y un 69% de los líderes no son\u{A0}\u{A0} percibidos como ejemplo de ello.</p>\n
<p style="text-align: justify;"><strong>El siguiente gran desafío de los líderes es crear entornos de expresión.</strong> En este sentido, los resultados del Barómetro de Liderazgo 2017 Estrem nos dicen que la capacidad de los líderes para generar entornos de expresión, elemento básico para generar entornos de aprendizaje sin tanto desgaste, no se cumple en un 68% de los casos encuestados. Incluso algo tan básico como el respeto y la amabilidad no se percibe en un 42%. El impulso del liderazgo hace necesaria la sensación de que las personas que tenemos a nuestro lado, en nuestros equipos, se sientan a gusto con nosotros, no cumpliéndose en un 63% de los casos</p>\n
<p style="text-align: justify;"><strong>• ¿Qué consejos das a los líderes preocupados por este proceso?</strong></p>\n
<p style="text-align: justify;">Creo que aparte de lo comentado, <strong>hay una necesidad real de cambiar las creencias y el rol de manager a líder.</strong> En Estrem dedicamos buena parte de nuestra estrategia de intervención con clientes a hacerles conscientes y evolucionar sobre las “estrategias de pensamiento inconsciente”. Uno de nuestros objetivos es el que nuestros clientes aprendan a <strong>pensar estratégicamente.</strong> Los límites están dentro de nosotros, no están fuera. Si no estamos consiguiendo algo es porque no hemos aprendido todavía a hacerlo. Pero necesitamos complementarlo con que el proyecto nos apasione, que tengamos un “para qué”. Ante un resultado no conseguido, muchas veces nos duele más lo que puedan pensar o decir de nosotros que el propio hecho de no cumplirlo. En mi experiencia, muchas veces a los líderes nos falta “que nos duela en no-resultado”, pero que nos duela lo que pasa, ese resultado que no llega, y no lo que el resto pueda pensar de nosotros. Y lo interesante es cómo usamos esa energía del dolor, la usamos para golpear a otros y culparlos o para poner el foco en aprender y “crear una nueva solución”. Normalmente, las situaciones que nos mueven y nos piden salir de nuestras formas habituales de funcionar las impulsa la pasión o el dolor, o una mezcla de los dos.</p>\n
<p style="text-align: justify;">Necesitamos que los líderes entiendan que liderar es liderar la oportunidad, que la principal misión hoy del líder es “HACER QUE OCURRA” y que saber el QUÉ y no saber CÓMO nos pone en disposición de aprender y de crear nuevas opciones.</p>\n
<p style="text-align: justify;">Y te propongo una idea que surge de la aplicación de la neurociencia al liderazgo… En función de dónde pones el foco, tu percibes, piensas sientes y decides. Tu eres el constructor de tu motivación. ¿Dónde pones el foco, en demostrar el “por qué no”, o en crear una nueva solución desde el “como si”? ¿<strong>Ante un resultado no conseguido, te duele más el que pueden decir o pensar de ti, o el dolor del hecho mismo</strong>? Y en este caso, ¿objetivo no realista o es que no hemos aprendido cómo?</p>\n
