\t<li>Que la dirección de equipos con teletrabajo requiere de una evolución en los modelos de liderazgo empresarial.</li>\r\n
\t<li>Que cualquier solución de futuro debe contemplar un modelo híbrido, donde el teletrabajo y trabajar en presencial se interrelacionen entre sí en cualquier momento.</li>\r\n
\t<li>Que lo emocional es fundamental para generar otra forma de tener compromiso en la nueva cultura de trabajo.</li>\r\n

\r\n
<p>Y <strong>para conseguir que exista un nuevo enganche emocional es importe el desarrollo del arte de teletrabajo</strong>. ¿Y qué es? Ante todo saber cómo <strong>ser productivo en un espacio de trabajo asociado a un entorno personal/familiar e identificarte con tu trabajo más allá de las tareas</strong>. Introducir tus aspiraciones profesionales dentro de una nueva forma de trabajar no ligada a un espacio y a un tiempo específico.</p>\r\n
\r\n
<p>Las principales armas para manejar el arte de teletrabajar y poder supera la desilusión emocional que nos ha producido el miedo a la pandemia son:</p>\r\n
\r\n
<ol>\r\n
\t<li><strong>Gestión de espacios</strong>: Todos debemos tener zonas santuarios (donde no se está conectado) y zonas de conexión (donde estar conectado). Es fundamental controlar los espacios de trabajo, no se puede trabajar, por mucho que la disponibilidad tecnológica nos lo posibilite, en cualquier lugar por miedo al enganche al trabajo. La liturgia de “estar trabajando” y evitar la conexión permanente en cualquier lugar es el mejor remedio para teletrabajar con arte.</li>\r\n
\t<li><strong>Gestión de tiempos</strong>: Trabajar con tiempos tasados para posibilitar que el tiempo este limitado y distribuido a un proceso determinado. Pagando con método para tener tiempos de “no hacer nada”, que son verdaderos carga-pilas emocionales. Dedicar tiempo a tus aspiraciones y medir el trabajo no por tiempo sino por resultados. Métodos de intercambio de momentos de atención plena con tiempos de atención distribuida son modelos de enorme valor cognitivo.</li>\r\n
\t<li><strong>Desconexión y detox digital</strong>: Saber teletrabajar es saber gestionar tus tiempos y desintoxicarte de la continua conexión con el trabajo. Generar trabajo eficiente y efectivo con tiempos de calidad y desconectado es fundamental para tener bienestar psicológico digital.</li>\r\n
\t<li><strong>Gestión de medios digitales</strong>: Buscar la conexión telefónica para los matices y las emociones. Evitar el uso masivo del WhatsApp para comunicar incluso emociones, es una buena táctica para conseguir una estrategia eficaz de gestión emocional. La disponibilidad tecnológica puede focalizar esfuerzos posibles pero no adecuados de comunicación efectiva. Cada medio tiene su sentido, el teléfono, las videoconferencias, el WhatsApp, el mail y otra serie de medios no debe olvidar lo importante que es el contacto directo para generar una emocionalidad positiva.</li>\r\n
\t<li><strong>Gestión de redes sociales</strong>: En un mundo lleno de postureo ético en las redes sociales, de mensajes de odios, de <em>mal-informaciones</em> interesadas, el bienestar digital está en la forma de cómo se gestionan las redes sociales. Debemos estar en ellas pero no depender de ellas, porque si no es fácil desarrollar un enganche emocional a entornos sociales virtuales que generan insatisfacción con el trabajo. Las redes sociales como caja de resonancia de egos revueltos genera insatisfacciones irreales, por valorar más lo ajeno que lo propio.</li>\r\n
\t<li><strong>Gestión de relaciones personales</strong>: Lo virtual complementa y amplia lo social pero no sustituye a la relación personal. No podemos olvidar que es el soporte social personal la mejor fuente de experiencia como persona y, por tanto, tenemos que alimentar multitud de reuniones, donde podemos generar confianza y compromiso posteriormente cimentándolo virtualmente. Yo creo que es el contacto social directo el que tenemos que preconizar cuando la persona que algunos días teletrabaja va por la oficina. Contacto social personal es muy importante para saber dónde podemos expresar emociones con construcción social.</li>\r\n

<p>Si cuidamos estas armas podemos teletrabajar mejor y tener probabilidad de volver a engancharnos al trabajo emocionalmente. <strong>Estamos en un tiempo de confianza y compromiso y no de control y contrato.</strong> Los controles psicológicos del compromiso con los resultados, es la ecuación básica en un mundo de nuevas inquietudes de los empleados.</p>\r\n
\r\n
<p>En el caos pandémico las personas necesitan más aproximación emocional, por eso es importante crear todo un <strong>ecosistema de experiencia empleado</strong> en el ámbito digital. La experiencia digital necesita de las siguientes áreas:</p>\r\n
\r\n
<p><strong><u>Liderar equipos presenciales y en teletrabajo</u></strong>: Tenemos que crear jefes cercanos en la lejanía, atentos a las personas y contando en ayudar y/o desarrollar a las personas. Con enormes orejas y estrechas bocas, para escuchar emociones y mandar poco. Es fundamental, la figura del líder en este reenganche emocional.</p>\r\n
\r\n
<p><strong><u>Generar capacidades digitales</u></strong><strong>:</strong> Mejorar experiencias de teletrabajo con herramientas más colaborativas. Hacer que el trabajo tenga sentido por sí mismo e incrementar la autoeficacia digital. Potenciar la capacidad de trabajar digitalmente, porque sentirse autor de tus capacidades ofrece un mayor nivel de involucración.</p>\r\n
\r\n
<p><strong><u>Job-Crafting</u></strong>: Lo importante es conseguir los objetivos no determinar a cada personas los <em>cómos.</em> Dejar libertad, acción y autonomía de ejecución pretende dotar a cada persona de confianza para gestionar su trabajo. Estableceremos los resultados y depositaremos la responsabilidad de su ejecución a cada empleado (empowerment)</p>\r\n
\r\n
<p><strong><u>Productividad por resultados</u></strong>: Medir productividad por resultados y no sólo por objetivos. Los modelos OKR de las Big Tech se fijan en analizar continuamente los resultados reforzado con un feedback continuo de sus niveles de ejecución más allá de encajonar la actividad en unos objetivos anualizados.</p>\r\n
\r\n
<p><strong><u>Reconocimiento por engagement</u></strong><strong>: </strong>Los modelos de reconocimiento se han centrado mucho en actuaciones, ventas, calidad de trato y en este momento debemos fijarnos en aquellas personas que estén más comprometidas. Reconocer el compromiso es buscar el alineamiento emocional desde lo más profundo del interés por trabajar: sentirse útil. No es el momento de modelos agresivos de negocios sino de involucrar a las personas en un proyecto común con futuro.</p>\r\n
\r\n
<p>En fin, <strong>el arte de teletrabajar en tiempos de cambios personales por el impacto psicológico de una pandemia inimaginable debe ser una tarea estratégica</strong>. Más estratégico que volver a ritmos anteriores es acomodar a las personas a esta nueva realidad adaptando sus emociones dentro del trabajo diario. El otro día en una conferencia sobre bienestar digital mencioné el concepto de <strong>reciprocidad indirecta</strong> del biólogo evolucionista Richard Alexander. Esta reciprocidad es aquella en la que la recompensa por un favor que ha sido realizado a otro individuo no le llegaría a él sino a una tercera persona o a la sociedad en conjunto. Las empresas tenemos que pensar que estamos en un momento donde es importante generar reciprocidades indirectas a nuestra gente. Hacer acciones positivas sin decir quien las ha hecho y poder generar un buen clima laboral en este momento. Haz el bien <em>per se</em> genera enganche emocional y como decía Óscar Wilde: “La sensación más agradable del mundo es hacer una buena acción de forma anónima y que alguien se entere”. Yo por si acaso siempre gestiono sonrisas.</p>\r\n

"value" => "<p>En estos momentos de incertidumbre pandémica se ha generado en USA un gran debate sobre la cultura del trabajo. Se ha denominado eufemísticamente con el término la gran dimisión y ha llenado multitud de titulares. Consiste en el autodespido aspiracional como llamamos los psicólogos del trabajo, es decir, irte de tu empresa porque no te llena tu trabajo y tras una época tan vulnerable como la pandemia llegas a la conclusión de dedicarte a tu aspiración más que a un trabajo no pleno. Pero esta gran dimisión es muy difícil extrapolarla a un entorno español. La diferencia de las condiciones contractuales, del mercado de trabajo, y de la flexibilización en las formas de trabajar hace que España más que una gran dimisión es una desilusión emocional. Los costes asociados al despido hace inviable un autodespido que en USA no implica tantas pérdidas económicas. Un mercado de trabajo en USA del 4,2% de paro hace pensar que te puedas reincorporar en un plazo cercano, en cambio en el mercado de trabajo español puedes quedarte desenganchado. Y por último, el mercado de INTERIM y FREELANCE es más grande en América que en nuestro contexto. Por tanto, es poco probable que en España tengamos una gran dimisión.</p>\r\n"
