<p><strong><em>El saber está en las personas</em></strong> y es susceptible de transformarse en <strong>conocimiento</strong> cuando la persona se ve impelida a hacerlo, de ahí lo constructivo e interesante de la conversación o de la escritura para la gestión del conocimiento ya que, <strong>hasta que no se habla o escribe</strong>, el saber vaga etéreo, ajeno a nuestra atención y diluyéndose en nuestra vida mental de la que participa activa y constantemente hasta el punto de ser enriquecido o transformado por ella misma sin que seamos conscientes de ello. En resumen, el conocimiento no es otra cosa que una línea melódica de saber explicitado y vuelto a almacenar.</p>\r\n
\r\n
<p>Sigamos con más afirmaciones: <strong><em>Las organizaciones están formadas por personas</em></strong>,<strong><em> </em></strong>es cierto,<strong> </strong>pero<strong><em> las personas no son la organización,</em></strong> estas vienen y se van y, con ello, se llevan el saber y el conocimiento que han adquirido, el saber está en las personas, pero si no existen mecanismos que conviertan este saber en conocimiento y que traspasen este conocimiento a la organización, se puede afirmar que la organización no aprende.</p>\r\n
\r\n
<p>¿Significa esto que, si no se hace nada, no hay transferencia de conocimiento entre las personas?</p>\r\n
\r\n
<p>Claro que no, <strong><em>las personas se transmiten conocimiento entre sí de manera continua, involuntaria e inconsciente</em></strong>, forma parte de nuestra naturaleza, aprendemos unos de otros al margen de la intención que se tenga de enseñar o del propósito explícito de aprender.</p>\r\n
\r\n
<p>Pero esta transferencia de conocimiento espontánea tiene un recorrido limitado a las relaciones personales, la organización no puede controlar la calidad de lo que se está transfiriendo y, al ser una transmisión inconsciente, la organización la ignora y corre el peligro de descapitalizarse en el caso de que las personas se vayan; <em>“si no sabes lo que tienes, no sabes lo que pierdes”</em>.</p>\r\n
\r\n
<p>Volviendo al tema de la captura del conocimiento experto de aquellas personas que se desvinculan de la organización surge la pregunta de <em>cuándo hacerlo</em>: ¿un mes, un año, dos años antes?</p>\r\n
\r\n
<p>La mayoría de los modelos deciden un momento a partir del cual se ha de activar todo un protocolo de actuaciones destinadas a capturar el conocimiento experto de la persona que va a abandonar la organización.</p>\r\n
\r\n
<p>Este protocolo o “plan de desvinculación” suele incluir mecanismos diversos como: mentorías, tutorización de proyectos, asesoramientos puntuales, llevar a cabo sesiones de formación interna, elaboración de artículos o participación mediante posts en el blog corporativo, entrevistas en formato audiovisual sobre temas más o menos generales de la experiencia laboral o sobre la percepción y vivencia de la organización, etc.</p>\r\n
\r\n
<p>Este aspecto genera una primera cuestión ¿realmente podemos controlar en todos los casos cuando la persona se desvincula de la organización?</p>\r\n
\r\n
<p>Y también ¿son realmente útiles estos mecanismos, o solo recogen aquel conocimiento más evidente y común que se desprende de las situaciones profesionales más predecibles? ¿Qué podemos hacer para transferir el conocimiento tácito que se halla fuera del control consciente de la persona, aquel que emerge cuando es estimulado por situaciones concretas de toma de decisiones?</p>\r\n
\r\n
<p>Finalmente, estudios relativamente recientes apuntan a la hipótesis de que cualquier experiencia memorizada ha estado sometida a importantes sesgos cognitivos creando una realidad subjetiva, entonces ¿Hasta qué punto cuando construimos el relato de nuestro conocimiento expresamos realmente lo que sabemos y no fabulamos por el mero hecho de dotar de lógica o épica a nuestra explicación?</p>\r\n
\r\n
<p>Como gestores del conocimiento podemos hacer algunas cosas respecto a estas cuestiones:</p>\r\n
\r\n
<ul>\r\n
\t<li>El <strong>contacto</strong> está en la base de la transferencia natural de conocimiento tácito entre los seres humanos. El contacto genera, de manera continua, aprendizajes de los que las personas no llegan a ser, muchas veces, conscientes. Parece lógico entonces orientar el diseño de los espacios físicos y virtuales en esta dirección, así como propiciar el máximo de oportunidades para que las personas puedan trabajar juntas.</li>\r\n
\t<li>La <strong>conversación </strong>es, además una de las herramientas más poderosas y a la vez accesibles y sencillas de transferencia de conocimiento entre las personas, la libertad en la que se da, el bienestar que genera, la confianza que despierta, su carácter íntimo y la falta de orientación a un objetivo concreto son claves en ese tránsito fluido de la experiencia y del saber por el alambique de la relación interpersonal. Así pues, parece clave impulsar y proteger todos aquellos escenarios que favorezcan la conversación y el contacto entre las personas ya que son decisivos como pilares de esta arquitectura para la transferencia de conocimiento tácito que es necesario articular en nuestras organizaciones.</li>\r\n
\t<li><strong>Contrastar </strong>el conocimiento individual con el de otras personas con experiencias similares permite sortear el sesgo cognitivo que conlleva la mezcla de conocimientos, creencias, olvidos y fabulaciones con la que almacenamos nuestras experiencias. Las comunidades de práctica, la memoria del equipo o aquellos escenarios que permiten enfrentar puntos de vista diferentes es la manera idónea de enriquecer y aprovechar las aportaciones de cada profesional a la organización.</li>\r\n
\t<li>Y, finalmente, de aplicarse los principios de contacto, conversación y contraste anteriores, a lo largo de la vida de la persona en la organización, estamos facilitando la transferencia de conocimiento y manteniéndola actualizada de manera continua en la organización, podemos afirmar que el “plan de desvinculación” se activa <strong>en el mismo momento del ingreso de la persona a la organización</strong>.</li>\r\n
